Neuroinclusive design is shifting beyond accommodation to early careers best practice. Toni-Marie Lowney, founder of TMC Group, shares the key principles to follow for neuroinclusive recruitment and development.
Your 2026 to 2027 intake will arrive more credentialled, more digitally fluent and more publicly visible about their neurodiversity than any cohort that has come before. A larger group will have undiagnosed or recently diagnosed conditions.
The choice is not whether to accommodate. The choice is whether to design neuroinclusive recruitment and development.
Notable shift
For most of the last decade, neurodiversity in early careers has been treated as an accommodation question. Adjustments to be made on request. Reasonable adjustments processes to be followed. Specialist support made available on disclosure.
That conversation is shifting. ACAS estimates that between 15 and 20% of UK adults are neurodivergent (Neurodiversity at Work 2025). The figure sharpens further for early careers: 14% of UK university applicants now report having ADHD or being autistic.
HESA confirms Specific Learning Differences (dyslexia, dyspraxia and similar) remain the largest disability category disclosed by UK higher education students. Many more will have undiagnosed conditions.
Is ISE data quietly pointing to this shift?
ISE’s Student Development Survey 2026 found Gen Z falls short today on adapting (35% below expectations), motivation and self-awareness (32%) and awareness of wider context (32%).
Each of these maps closely to the contextual learning challenges neurodivergent hires have always faced. ADHD, autism, dyspraxia and dyslexia each affect how people adapt to unfamiliar workplace conventions, how they self-monitor in fast-changing teams, and how they absorb the unspoken context surrounding formal job tasks.
What is changing is that the whole cohort is now reporting at scale what neurodivergent hires have always experienced. The conditions that used to be specialist territory have become the lived experience of most new starters.
ISE 2026 also finds 54 to 55% of UK employers reporting rising anxiety in new hires, 52% increasing induction time on professional conduct, and a fifth reporting rising perfectionism and burnout. These look to me like design signals, not accommodation signals.
It would be wrong to claim the survey is making this argument. The survey is reporting data. But read the data alongside the ACAS prevalence work and the wider applicant findings, and a pattern emerges that is hard to ignore.
Now is the time to get ahead. The neurodivergent cohort is now the right baseline to design around, not the special case to adapt around afterwards. And the same design, I would argue, works better for everyone.
5 principles for neuroinclusive early careers design
Here are the five principles TMC Group would recommend. Each one, in my view, delivers well across the whole cohort.
- Recruitment
Create multiple paths to demonstrate capability. Traditional methods such as psychometric tests, presentations and group discussion can penalise neurodivergent candidates. They can also disadvantage introverts, multilinguals and the wider non-traditional cohort.
Designing assessment around multiple modalities lets capability show up the same regardless of communication preference.
- Clarity of role and expectation, from day one
What used to be a casual induction handover (‘you'll pick it up’) is now formal expectation-setting. Provide written role briefs, documented norms, decision-making boundaries explicitly mapped.
This approach serves neurodivergent hires for whom the unwritten is the hardest part of any new role. It also serves the 32% of all Gen Z hires reporting they struggle with awareness of wider context (ISE 2026).
- Predictability of learning journey
Develop calendar-locked rotations rather than ambiguous ‘see where it goes’ pathways. This includes visible programme structure and clear waypoint markers.
Predictability lowers anxiety for the neurodivergent and for the 54% of UK employers reporting rising anxiety across the broader cohort (ISE 2026).
- Transparent communication of feedback
This benefits neurodivergent hires who struggle to read implicit signals, and the wider cohort who consistently report wanting their managers to coach more directly (Deloitte 2025).
- Sensory and cognitive load awareness
Multi-day off-sites and intense networking events are exhausting for neurodivergent hires. The 2026 data shows they are now exhausting for the broader cohort too.
The design move I recommend still incorporates these formats, but handles them more mindfully: shorter sessions, structured breakouts, longer breaks, quiet rooms participants can retreat to, and lower-stimulation alternatives built in as the default rather than offered on request.
The case for these five principles is that the secondary benefit has overtaken the primary one. Programmes redesigned with neurodivergent hires in mind retain better, develop faster and produce stronger leadership candidates across the whole cohort.
This matters for organisations who are still operating with thin neuroinclusive infrastructure. CIPD's 2024 Neuroinclusion at Work survey found only 24% of organisations train on supporting neurodivergent team members, and only 18% train line managers in how to respond when an employee discloses neurodivergence. The gap is wide.
With graduate recruitment season opening in September, this is the right moment to ask what your programme would look like if neuroinclusive design were the baseline, not the exception.
